In order to overcome the problem, Mr Ian, the General Manager should take action like do an immediate transfer of Mr. Zainuddin to the other department, specifically, Personnel Department. This is because, if he stays at the current department he is now, it surely will affect the work performance in the department. Not only because of the conflict between Mr. Wong and him, but also due to the lack of work performance as well. Suits with his outgoing personality, he should be transferred to the Personnel Department which is more on communicating with the clients. This might improve his work performance when he is transferred to the right department, as well as reduce the conflict between them.

3.2 Closed-door discussion

Mr. Ian, the General Manager in International Bank knew that Mr. Zainuddin and Mr. Wong have a personal clash between them, and it obviously will affect the work performance, hence it surely will affect the organization’s reputation as well. Mr. Zainuddin is a Head of Department for Administration Department while Mr. Wong is a Head of Department for Credit Department. These two departments are interrelated and when having such issue, surely it will affect the work performance.

Both of them have their own strengths and weaknesses to work in the organization. As the General Manager, Mr. Ian should take fast action before the problem getting worse. Mr. Ian should invite Mr. Zainuddin and Mr. Wong in a private meeting or discussion to discuss the problem they are facing, talk about the dissatisfaction among them and also Mr. Ian should give a solution and advice so that the misunderstanding and conflicts will be settled. Closed-door discussion gives more space for them to confess the dissatisfaction, so it might help to overcome the problem.

3.3 Create an Internship Program

International Bank was also facing issue such as racial composition in the organization. When being inspected by the representative of Ministry of Labor, they found out that the racial composition does not comply with the government policy which required 30%-40% Malays, 20% -30% Chinese and the rest is other race in all level of organizations. So, it has become the concern of the organization as well as Mr. Ian to achieve the quota. Even though Mr. Zainuddin has many personal issues including the work performance compared to Mr. Wong, the organization cannot simply remove him from the organization due to this policy, because if Mr. Zainuddin is removed, then the percentage of Malay workers in the organization will become lesser.

Hence, to overcome the problem, the organization specifically in Personnel Department should create an internship program which is handled by Mr. Zainuddin. By creating this program, the organization not only giving an opportunity career to the fresh graduates by hiring them as a permanent staff or contract staff in the bank, the target to achieve the quota can easily be achieved as well by having this strategy.

Since the Internship program will be handled under the Personnel Department, which will be led by Mr. Zainuddin (if alternative strategy 1 implemented), it might improve his working skills and discipline since he has to be a good role model to the interns or junior staff. So the ethical issues as mentioned in the case study might be solved since he has to show a good example for the junior staffs.

4.0 EVALUATION OF THE ALTERNATIVE STRATEGY

- Immediate Transfer

- Positive

- It will overcome the dissatisfaction and the technical issued for both of Mr. Wong and Mr. Zainuddin current job by having a new and different job with changed responsibility and tasks for Mr. Zainuddin perspective, it will encourage him to perform better while Mr Wong will be more focus and be easier for him to perform his work better because they are not really related to each other works chain.

- By transferring Mr. Zainuddin, it also will affect to increase the effectiveness of the organization because they can reduce the possibility of the problem that may trigger to produce a lower production on their workplace and at the same time will correct erroneous placement. Since we know that Mr. Zainuddin character can be considered as a friendly person, it will help him to be more accountable towards his work better because the current job scope connected to his personality that he can expressed it in that way.

- Negative

- Mr. Zainuddin has to learn new job responsibilities and have to adapt the culture of his current position. When he cannot adapt his current position activity, the change requires a lot of energy investment, learning and adjustment for him and he may end up quitting the position if he fell under pressured.

- He also needs to develop a new network of his coworker so that they can success and get along to achieve the objective of the new position. The new network has different ways of accomplishing work and getting things done obviously. He will need to learn ways of doing the job and adjust his behavior to the whole network relationship.

- Closed door discussion

- Having closed door discussion for both Mr. Zainuddin and Mr. Wong with Mr. Ivan is an effective way to express their thought and feeling towards each other. This meeting basically to reduce the unsatisfied from both parties and also reduce the tenseness by voicing out their perspective in term what is key of agreement to be satisfied both of them in future and how they can deliver the words promises that make in the meeting.

- Negative

- The possible existence of conflicts and unnecessary conflicts. Disagreements are expected in an interaction but when arguments get out of hand, the closed door discussion will end up in a conflict more. The organizer will have to put the session off until next time when both of them has gotten over the disputes. This causes a delay in the resolution and decision making process.

- Internship program

- Positive

- Implementing an internship program in the organization to have an ongoing the future full time employees. For many, the process of recruiting and hiring is a drain on the company resources due to the cost involving so having the internship will benefit the company to find potential employees mainly in Bumiputra to support them in future directly they can obligate the government policy
